‘Performance Enhancement’ is a term that has been
researched since years. There are 3 major aspects to achieve ‘Desired’ level of
performance from an individual; 1. The Base. 2. The Feedback. 3. The Grooming.
‘The Base’ is developed over the years and can be
identified by IQ and EQ. Infact when it comes to team work, Emotional
Intelligence holds more weightage; It is more crucial to be good with people
than with numbers. This base defines skillsets acquired, knowledge gained &
used by academics and experience; that eventually leads to certain level of
performance and we take this level as our beginning point for ‘Enhancement’.
‘The Grooming’ is plan of action defined & executed (based
on ‘The Feedback’) to achieve the desired level of skillset, expertise,
knowledge, etc. required to deliver better performance or say ‘Enhanced’
performance.
‘The Feedback’ is what we would focus more on here. It is
highly imperative part of the entire process. It bridges the gap from ‘What is’
to ‘What’s Needed’. The most robust mechanism derived for feedback till date is
‘360 Degree Feedback’. It is highly effective in headlining various
perspectives towards one’s job and ensures input is received from all those who
matter. But is it actually covering everything that matters?
Let’s find out…
Going back to basics. Basic needs of Human are ‘Accepted’
to be in following order; Survival (Safety & Security), Social belonging
(Friends & Family), Esteem (Achievement & Confidence),
Self-Actualisation (Creativity, Authenticity, etc.). While focusing on improved
performance of an individual it is highly essential to keep in mind how ‘Human
Decision Making’ functions.
While setting professional targets and driving an
individual towards achieving them we consider core parameters mainly from last
two priorities. The ‘Carrot & Stick’ are mainly in the form of gain or loss
of; Incentives, promotion, better job role, better work environment, etc.
However, what we absolutely ignore is that the entire world of driving performance
is only from the least significant part of an individual’s driving force. As
long as the first two aspects are not completely taken care of, the so called
‘Carrot & Stick’ holds utterly no importance for an employee, to motivate
them.
While we establish that Safety, Security, Social
belonging, Friends, Family, etc are inevitable antecedence to Increments,
promotions, etc. for human decision making. It is also evident that as Human
Resource Professionals we should handhold employees in achieving their
‘Personal’ goals as well. It is our responsibility to give a strong and stable
base of first two priorities for ‘Carrot & Stick’ from last two priorities
to do its job well in ‘Enhancing’ performance of an employee.
How do we facilitate an employee to achieve their
‘Personal’ goals?
To elaborate on the comparison we can look at a single
dimensional feedback as feedback ONLY from the superior. Two dimensional
feedback (a circle or 360 degree) as feedback from peers, colleagues and all
those at WORK who matter. And now we just added the missing and equally
important 3rd dimension completing the Sphere; it includes Goal setting and feedback for Personal life,
Family life and Social life from ‘Significant’ people; ‘Spherical Feedback’.
Referring to methods already established. Adopting the
pattern from 360 degree feedback, we can expand extent of the same to Personal
life, Family life & Social life. Similar to Goal setting activity executed
periodically (preferably half-yearly), the ‘Significant’ people related to an
employee’s ‘Personal’ Goals to be invited in office (maybe over lunch). By
‘Significant’ people we mean family, close friends and close relatives. Goals
can be assigned in three categories;
1.
Personal Goals – To be set by individual for
themselves.
2.
Family Goals – To be set in consultation with
immediate family.
3.
Social Goals – To be set in consultation with
close friends and close relatives.
Constant timely feedback in all the realms of life is the
first step to realization of expectations of ‘Significant’ people; from both
professional and personal life. This sets the balance right and gives the right
momentum needed to enter final step of ‘The Grooming’ giving us highly
productive employees.
